The research emphasizes the strategic role of human capital as a dynamic resource capable of driving innovation, ethical behavior, and long-term organizational resilience. Drawing on a qualitative research design, the study employed semi-structured interviews with key organizational stakeholders, including a Technical Director and a Human Resources Manager, to gather insights on daily operational practices, employee engagement, ethical behavior, and sustainability integration. The data were analyzed using thematic coding, revealing both enablers and obstacles to embedding sustainability into HCM practices. Findings indicate that while sustainability principles are acknowledged at the strategic level, operational constraints and cultural resistance often hinder their consistent application. Employees’ motivation and ethical behavior were found to significantly influence the success of sustainability initiatives, highlighting the interdependence between human capital development and organizational adaptability. Furthermore, the research demonstrates how feedback loops, emergent behaviors, and cross-functional collaboration serve as critical mechanisms through which complex systems dynamics manifest in real-world organizational settings. The study contributes to the existing literature by providing an integrated theoretical and empirical framework linking complex systems theory, sustainable development, and human capital management. Practical implications suggest that organizations seeking adaptive transformation must prioritize strategic alignment, continuous learning, and ethical engagement of employees while fostering flexibility and resilience within organizational structures. The findings offer actionable recommendations for HR managers, policymakers, and organizational leaders aiming to leverage human capital for sustainable growth. This research advances understanding of the multifaceted interactions between people, processes, and sustainability goals, demonstrating that effective HCM strategies, when guided by complexity-informed principles, can drive meaningful, adaptive, and enduring organizational change.
